중․고령자의 퇴직 전 직무만족도에 영향을 미치는 요인에 관한 연구 홍백의(이화여자대학교 사회복지학과 조교수) 본 연구는 중․고령층의 퇴직 과정에서 직무만족도의 수준과 변화에 미치는 영향 요인들을 규명하고자 하였다. 기존 연구들이 퇴직을 분절적 사건으로 인식하여 근로형태의 변화에만 초점을 맞춘 반면, 본 연구는 퇴직을 지속적인 과정으로 인식하여 그 과정에서 노동태도의 한 형태인 직무만족도가 어떻게 변화되는가를 고찰하였다. 본 연구는 한국노동패널 6차년도 중․고령자 부가조사 대상자를 중심으로 6년 동안 노동패널에 지속적으로 응답한 사람을 대상자로 하였다. 본 연구는 직무만족도의 수준 및 변화과정에 미치는 영향 요인을 파악하기 위해 개인 내 변량과 개인 간 변량을 모두 고려할 수 있는 개인성장모형(individual growth model)을 이용하였다. 연구결과에 의하면 인구학적 특성인 연령이나 성별보다는 노동시장 특성인 고용형태나 직종이 직무만족도에 유의한 영향을 미치는 것으로 드러났으며, 또한 소득과 교육수준도 유의한 영향을 미친 것으로 나타났다. 본 연구의 결과는 첫째, 중․고령자의 퇴직 전 직무만족도의 변화에 대한 심층적인 이해와 둘째, 중․고령자의 직무만족도 고취를 통한 지속적인 근로 의욕 고취를 위한 서비스 및 정책의 개발에 대한 함의를 제공한다. 주제어 : 퇴직 과정, 직무만족도, 중․고령층, 점진적 퇴직


Determinants of the Work Satisfaction of the Elderly Workers before Retirement Baeg-eui Hong This study investigates factors affecting the level and changes of the work satisfaction of the elderly before retirement. Most previous research regarded retirement as a discrete event rather than a gradual process. The Korean Labor and Income Panel Study was used for this study. The sample includes persons who were interviewed for all six years, aged 50 or more, and heads of household or their spouses. In order to consider variances within-individual and between-individuals, the individual growth model with two levels, a kind of Hierarchical Linear models, is used for this study. The results show that the level of work satisfaction is influenced by the labor market factors, such as type of jobs and employment status. In addition, the level of education and earnings are also significant predictors for work satisfaction. However, demographic factors, such as age, sex, and family relationship, have no impact on the level of work satisfaction and its change rates as well. Implied are the enactments of social welfare policies for gradual retirement and remedies of social security systems adequate for promoting working activities of the elderly.
