본 연구는 교사의 발달단계와 교사의 직무능력 및 직무만족 간에는 어떠한 관계가 있는지를 규명하며, 교사의 발달단계에 따라 교사의 직무능력의 어떤 요소들이 직무만족에 영향을 주는 것인지를 살펴봄으로써 교사의 전문적 성장발달을 촉진시킬 수 있는 방안을 밝히고자 하였다. 교사발달단계의 구성은 열중성장단계, 능력구축단계, 입문수용단계의 순으로 나타났으며, 안일안주단계의 분포 비율이 낮게 나타났다. 배경변인별 교사의 직무능력과 직무만족은 교사집단보다는 보직교사 집단이, 중소도시 이하 지역보다는 대도시 근무 교사들에게서 높게 나타났으며, 교사의 직무만족 요인 중 혁신성, 동료애, 발전성 등이 직무능력 요인과 높은 상관을 나타내고 있었다. 특히, 안일안주단계에 머물러 있는 교사들의 직무능력과 직무만족을 향상시킬 수 있는 방안과 교사의 직무능력 중 직무만족에 많은 영향을 미치고 있는 업무수행능력 향상을 위한 정책이 필요하다.


The purpose of this study is to explore the relationship among teacher's career development stage, job capabilities, and job satisfaction. The study also analyse the effect of teachers' job capabilities on the job satisfaction at different stages of their career development. The results of the study were as follows: Firstly, most teachers were at the Growth-Enthusiasm Stage, the Capability Development Stage, and the Entrance-Acceptance Stage. Only 9.8% of teachers were at the Ease Stage. Secondly, the job capabilities of chief teachers and big city teachers were higher than those of the regular teachers and the local area teachers. Thus the plan should be drawn up to improve the job capabilities for the local area teachers. Thirdly, the job satisfactions of chief teachers and big city teachers were higher than those of the regular teachers and the local area teachers. Fourthly, the Growth-Enthusiasm Stage, Capability Development Stage, and the Entrance-Acceptance Stages show the high correlation with job capabilities. This result is same to the job satisfaction. The teacher's career development, their job capabilities, and their job satisfactions were interrelated each other. Finally, the quality as a teacher and the job execution abilities are influential to job satisfaction for the Entrance-Acceptance Stage, and the job execution and guidance abilities are influential to job satisfaction for the Growth-Enthusiasm Stage. The job execution ability affects job satisfaction for the Ease Stage. Thus the teachers' efforts to improve their job capabilities should be drawn up for their job satisfaction.
